中小学校长教学领导力对教师离职倾向的影响——基于工作满意度与职业倦怠的中介作用

摘    要:基于问卷调查数据,对中小学校长教学领导力与教师离职倾向之间的关系进行分析。研究发现:中小学校长教学领导力对教师离职倾向有显著的负面影响,校长教学领导力越强,教师离职倾向越低;总体工作满意度、内在工作满意度以及去个性化在中小学校长教学领导力与教师离职倾向之间具有中介作用;外在工作满意度、职业倦怠、情绪衰竭、低成就感的中介作用并不显著。

Abstract:Based on survey data,this paper analyzes the relationship between the teaching leadership of primary and secondary school principals and teachers'turnover intention.The results show that:the teaching leadership of primary and secondary school principals has a significant negative impact on teachers'turnover intention;when the principal's teaching leadership is stronger,the teacher's turnover intention is lower;overall job satisfaction,internal job satisfaction and depersonalization play an intermediary role between the teaching leadership of primary and secondary school principals and teachers'turnover intention;external job satisfaction,job burnout,emotional exhaustion and low sense of achievement have no significant intermediary role.
